Succession Planning Made Easy

 If it were easy, wouldnt every business have a succession plan? In fact, business owners are far more likely to have a will than to have a succession plan. This is not a how-to succession planning guide. Many howto articles can be found online (8 Steps to Succession Planning). If you can craft a succession plan in eight steps, why dont all businesses have one? Because there are powerful reasons that companies dont even start the process.

Who has the time? CEOs may be the busiest people on the planet. But they always seem to make time for the things that are genuine priorities, dont they? Time crunch is always an issue, but is really just an excuse. The rest of this article calls out the true obstacles.

Is there life after leaving the company? Most owners have spent the better part of their life working on the company. Many have few outside interests, and most cannot imagine what it might be like to not go to work. Since leaving work is an unattractive option, why should an owner make a plan for someone else to take over his/her job?

No one has been groomed to take the reins. Company Boards know that part of their duties is to guide the direction of the company. Yet companies, large and small, pay lip service to the idea of creating a succession plan. Their annual CEO review rarely includes an assessment of the CEOs efforts at grooming senior management for the top spot at the company.

Loss of senior talent. Senior managers who are passed over for the CEO slot may leave the company once a successor is chosen. Companies cannot afford the loss of a talented senior manager.

Lame duck status. Power can shift to the CEO-elect once an heir is chosen. This can leave the CEO with less clout well before the CEO planned to leave. The CEO may not be able to tolerate this and may actually drive off the successor.

Competition among candidates helps grow companies. Many CEOs strategy for extracting the maximal effort is to openly foster competition among the CEO candidates. Creating a succession plan would undermine this core strategy.

A business valuation is often required. The succession plan may involve either the sale of the business or dividing it among shareholders and/or family members. One practical consideration is that a business valuation is required for that process. This kind of reality check can be a rude awakening to the CEO.

Failure to plan for disability. Only the death of the CEO is more devastating for a company then the disability of the CEO. The company often offers the CEO a disability insurance policy. But it is rare for a company to have a plan in place for someone else to assume temporary management of the company. Who wants to think about that?

Diversifying the businesses owners net worth. An inevitable consequence of the CEO transitioning from employee status is that income no longer arrives in the form of a paycheck. An owner must diversity their worth. Hard choices become inevitable. One choice includes the sale of the business.

Unwillingness of family members to become involved. Owners of family business often yearn to have the business remain in family hands. Just as often, family members have no interest in participating in the management of the company. This dilemma is often solved by taking no action on a succession plan.

Need to recruit outside candidate. It may be all too clear that the CEOs successor will have to be recruited from outside the company. Admitting that is tantamount to admitting failure: no family member or current manager is able or willing to step up to the plate.

Beyond that, almost all of the issues above interfere with executing on a recruitment process. Recruitment would be the most practical solution to creating a succession plan. It is infrequently done in practice, and the CEO does just what the CEO threatens to do: Ill die at my desk. (See also, The Death of the CEO).

The real obstacle to succession planning is not the complexity of the planning process. Rather, psychological factors, which are rarely discussed or addressed, are the true obstacles to succession planning.

 Recently I spent some time in the country of Ukraine, while there I decided to seek out budding entrepreneurs in the rural countryside villages to see for myself the impact of micro loans. What I found is that when people have the opportunity to go into business for themselves, particularly in impoverished communities, that poverty can be averted.

I believe that entrepreneurship is the key to lifting individuals, families and communities out of poverty. In developing countries being in your own business is often the only way out of poverty.

Micro loans are loans made to poor entrepreneurs living in poverty who are not considered bankable. These individuals lack collateral, steady employment and verifiable credit history. They can not meet even the most minimal qualifications to gain access to traditional business credit.

In Ukraine, the rural countryside is predominately farmland with a few small houses (called dachas) scattered in between. Gas stations are scares, it is best to keep the tank full, you ever know when that will be the last station you see all day.

In larger villages you will find the Bizarre. Its the central marketplace, an outdoor flea market where merchants set up their shop daily. Their spaces are small and seem to lock up securely at night.

People sell produce grown on their farms or in their yards. Some had dairy products like milk, cream, butter and cheese. Others sold eggs and assorted chicken parts. There was even someone selling fish which is pretty scary considering the nearest ocean is hundreds of miles away and the only river is the Dnieper which flows down from Chernobyl Russia.

Other merchants displayed merchandise they had purchased - presumably in bulk / wholesale and were selling it at retail. Its very interesting to note that these merchants tend to be specialists in what they sell. For example, a merchant who sells ladies jeans and tops would not sell anything else. Someone else sells coats, another sells bras, another sells dresses and yet another sells socks.

In the line of hygiene products you can buy soap, shampoo and toothpaste from one vendor but will need to go down the isle to buy a toothbrush. I know - I had to do it. And by the way “dental floss” does not seem to exist there.

Interesting merchants in the Bizarre included someone selling pet food for cats, dogs, birds and pigs. Someone was selling plumbing parts for faucets, sinks and toilets. Even tools and auto parts. You name it, you can find it. The bizarre is kind of like an outdoor Wal-Mart with a dozens of individual merchants.

Many people in these villages are poor and to a large extent live off their land. Jobs are few and the pay is low. Poverty is a chronic condition for much of Ukraine, the one thing these people need to transform their lives is an “Opportunity.” One such opportunity is to start or expand their own business but that requires money.

But where can this budding entrepreneur come up with 5000-7500 UAH ($1,000-$1,500 US) necessary to start a business or expand their current business? The answer can be found in micro loans.

A Joomla template is divided into a number of zones.  Being the person in charge can often be very exhilarating for someone experiencing such a feeling for the first time. Whether you are in charge of a project with a team of company employees that are reporting to you or a single employee that you might be responsible for. Either way we all get a rush from the power suddenly handed to us. But those feelings come while working for someone else. Now imagine the rush you will get when you are the ultimate authority over everyone employed by your company! It can be like nothing youve ever experienced before. All the important decisions are yours to make. The fates of your employees are up to you. The future of your company is in your hands. Everything relies on you!

Okay now are we over the rush? Has reality set in yet? I hope so because while it may sound like everything you have ever dreamed that you wanted. Its not an easy thing to be the final authority on everything that happens to a business. Its a lot of hard work. But you do get the chance to be the boss if that is what you really want. So what kind of boss will you be?

Weve all had bosses weve hated at one time or another. And some people have also managed to have a supervisor or two that they liked. Of course no one is ever going to be the perfect boss but what would you prefer. Do you want to be the tyrant or a person that people like coming to work for? So what can you do to be a good supervisor? Many things can be done, in fact more than we can possibly cover but we can mention a few of the more important things that you can do. Be willing to listen. Your employees should always be allowed a voice. People like to know their opinions are valued. And be genuine about soliciting their opinions. Give employee evaluations. Not everyone is going to like what you may have to say about them but if you do it the right way they may come to appreciate the input. Evaluations are a great way to show that you are paying attention to them. Employees that appreciate their jobs will make your that much easier.

Treating your employees with respect each day will always help. Yelling at them and berating them for mistakes they might have made will get you nowhere with them. Acknowledge that a mistake was made and work with the employee to correct. Try to teach them about the mistake was made and how they can prevent such a mistake happening again. Then move on. Because dwelling on something that is over with will not help you either.

Let people know when they have done a good job. Praise is too often withheld or the benefits of acknowledging a good job are ignored. How would you feel if you put forth your best effort to make a project successful and dont even receive a simple thank you for your efforts? Never forget that people are not machines and so they should not be treated as such. Treat your employees how you would want to be treated and you will not go wrong.

What if they treat other employees badly or try to take advantage of you because they know how badly that you need them. Will you sacrifice your values and principles because you are worried by what would happen if they leave or will you make the right choice and get rid of them.

What if a customer puts you in a compromising position about doing further business with your company? Maybe an employee of theirs demands a kickback or something if you want to continue to receive their business. How will you handle such a situation? Do you risk turning them in knowing it could cost you that customer? You have to ask yourself what will cost you more. Standing up for what you believe in knowing it could hurt your company or giving in knowing it could hurt you. We can always come up with excuses for giving in; its taking a stand personally that is hard to do.

The choices you face as you develop and grow your business with be hard. Some will test your principles. They will force you to consider how far you are willing to go to get ahead and make your business a success. So choose carefully because the decisions you make now can affect you greatly in the future. One small exception to your values and principles can lead to bigger exceptions later.
